Abstract Text	In this thesis success determinants of designing and controlling talent development programs are derived, based on the Two-Factor-Theory of Herzberg, the Social-Exchange-Theory of Homans and the Resource-Based View of Wernerfelt. The most important determi-nants are motivation, trust and adjustment to the company's core competencies. The hypothe-ses are tested empirically with reference to the specific situation of the business area Invest-ment Solutions and Products (IS & P) of Credit Suisse. The results surprisingly show that talents with higher performance ratings have ceteris paribus been developed less frequently in a talent development program than talents with lower performance ratings. This requires a revision of the internal evaluation process of performance.
Zusammenfassung	dieser Masterarbeit werden erfolgsbestimmende Faktoren der Ausgestaltung und anschliessenden Kontrolle von Talentförderprogrammen anhand der Zwei-Faktoren-Theorie von Herzberg, der Social-Exchange-Theory von Homans und der Resource-Based View nach Wernerfelt abgeleitet. Die wichtigsten Faktoren sind Motivation, Vertrauen und die Ausrich-tung nach den Kernkompetenzen des Unternehmens. Die Hypothesen werden anhand der konkreten Situation der Business Area Investment Solutions and Products (IS&P) der Credit Suisse empirisch überprüft. Es hat sich überraschend gezeigt, dass in Förderprogrammen ge-förderte Talente mit höheren Leistungsbeurteilungen ceteris paribus weniger oft intern entwi-ckelt werden konnten, als Talente mit tieferer Leistungsbeurteilung. Dies erfordert eine Über-arbeitung des internen Prozesses der Leistungsbeurteilung.
